摘要: 摘要:近年来,我国灾难和危机频繁发生,各行企业的领导者越来越关注变革型领导行为的有效性问题以及在危机情境下如何营造或保持团队积极情绪氛围以使团队成员能够积极地应对困难,进而使他们在危机情境下也能快速有效地传达和执行领导者所下达的工作任务。本研究利用来自汶川地震中145个抢救医疗小组的500名员工及其领导的匹配数据,从情绪ABC理论(ABC Theory of Emotion)及内在动机理论(Intrinsic Motivation Theory)的角度出发,对危机情境下的变革型领导行为、领导者对下属所进行的情绪调节、团队积极情绪氛围以及团队命令执行效果之间的关系进行研究。本研究结果显示:(1)基于情绪ABC理论分析,我们发现在危机情境下变革型领导可以通过影响下属对诱发事件的认识和评价来提高团队积极情绪氛围,进而提高团队命令执行效果;(2)在危机情境下,领导者对下属所进行的情绪调节——表达抑制会负向调节变革型领导与团队积极情绪氛围之间的正相关关系,并且该表达抑制程度越强,变革型领导通过团队积极情绪氛围对团队命令执行效果所产生的间接影响就越弱。上述研究结果对于领导者在危机情境下如何提高团队命令执行效果具有潜在的指导意义和应用价值。
Abstract: Abstract: In recent years, we have suffered the high frequence of the disasters and crises, which do motivate more and more leaders in various industries to focus their eyes on the effectiveness of the transformational leadership and how to create or keep a positive emotions atmosphere to help the team members cope with the difficulties more positively in?critical situations so that they can convey and execute leaders’ tasks effectively and quickly. From the perspective of the ABC Theory of Emotion and the Intrinsic Motivation Theory, this study make full use of the matching?data from the 500 employees and their leaders of the 145 medical rescue teams to study the relationships among transformational leadership behaviors , emotional regulation to the subordinates by the leaders, positive emotions atmosphere of the team and the executive results of the team command. The results of this study show: (1) Based on the ABC Theory of Emotion analysis, we find that by influencing subordinates’ cognition and evaluation on the induced events, the transformational leadership can improve the team?atmosphere of?positive emotions and then the executive results of the team command in critical situations;(2) In critical situations, the emotional regulation to the subordinates by the leaders——expression suppression can negatively regulate the positive correlation relationships between transformational leadership and positive emotions atmosphere. And the stronger the extent of expression suppression is, the weaker the indirect?effects of transformational leadership has on the executive results of the team command via the team emotions atmosphere .The study results above have potential significance and applicative values for the leaders to improve the executive results of the team command in critical situations.
